ABSTRACT

In this study, we want to analyze the psychosocial factors that influence the voluntary intention to leave among employees at Médias Paul in Lubumbashi. Since this topic falls within the field of work and organizational psychology, the research draws on Ajzen's (1991) theory of planned behavior, Guerriri and Melkonian's (2021) psychological contract, and Becker's (1964) human capital perspective, while also taking into account the community dimension of commitment specific to this study. Regarding the methodology, the study takes a qualitative approach through a single case study with exhaustive sampling (n=5), which corresponds to the entire remaining staff after a 66.7% reduction in numbers between 2017 and 2022. The data, collected from semi structured interviews and observations, were processed using Descending Hierarchical Classification (DHC) with the IRaMuTeQ software. After analyzing and processing the data, the study's results show that the intention to leave is a planned behavior resulting from a breach of the psychological contract. Thus, the study identified four main dimensions : • The breakdown of emotional involvement (33%), the key to emotional disengagement ; • The frustration of the need for self-fulfillment (27%), linked to a feeling of professional suffocation and lack of autonomy ; • The loss of perceived control (20%), worsened by uncertainty over payment delays ; • The impact on psychosocial well-being (20%), resulting from a workload estimated at 75%. Voluntary departures of staff at Médias Paul seem like a psychosocial survival strategy and a way to reposition socially in a demotivating environment where the reciprocal relationship between staff and the institution is broken.
